3、oactivityUnderAmbiguityAdamM.GrantandNancyP.RothbardUniversityofPennsylvaniaResearchershavesuggestedthatbothambiguityandvaluesplayimportantrolesinshapingemployees’proactivebehaviors,buthavenottheoreticallyorempiricallyintegratedthesefactors.Drawingontheoriesofsituationalstrengthandvalues,wepropos
4、ethatambiguityconstitutesaweaksituationthatstrengthenstherelationshipbetweenthecontentofemployees’valuesandtheirproactivity.Afieldstudyof204employeesandtheirdirectsupervisorsinawatertreatmentplantprovidedsupportforthiscontingencyperspective.Ambiguitymoderatedtherelationshipbetweenemployees’securi
5、tyandproso-cialvaluesandsupervisorratingsofproactivity.Underhighambiguity,securityvaluespredictedlowerproactivity,whereasprosocialvaluespredictedhigherproactivity.Underlowambiguity,valueswerenotassociatedwithproactivity.Wereplicatedthesefindingsinalaboratoryexperimentwith232participantsinwhichwem
6、easuredproactivityobjectivelyasinitiativetakentocorrecterrors:Participantswithstrongsecurityvalueswerelessproactive,andparticipantswithstrongprosocialvaluesweremoreproactive,butonlywhenperformanceexpectationswereambiguous.Wediscusstheoreticalimplicationsforresearchonproactivity,values,andambiguit
